Closing The third section of any recommendation letter, also known as the conclusion or closing, is where you should offer some final thoughts about the candidate’s application, followed by reaffirming your support and briefly mentioning why the candidate is worthy of your recommendation. The closing part of a recommendation letter should also include your encouragement to accept the candidate and to contact you for further information should the need arise. 在半導體產業怎麼做招募? Recruitment Coordinator Ellen 的半導體人才招募心法 & 以人出發的職涯理念

Podcast 各節摘要01:30 半導體的產業鏈概況 02:05 半導體產業的人才趨勢 02:40 半導體設備商所需要的人才與特質 03:40 Ellen 在面試人才時如何看出對方的軟實力? 04:10 半導體人才必知 — 履歷與自傳撰寫要訣 05:35 半導體人才必知 — 面試技巧 07:35 為什麼 Ellen 很重視求職者的表達能力? 09:00 Ellen 是怎麼踏入人資職涯的? 10:00 Ellen 在清大工商心理研究所都學了什麼? 11:55 研究所經驗如何幫助 Ellen 定位自己的人資職涯? 13:35 Ellen 為什麼選擇半導體產業作為自己人資職涯的起點? 14:10 HR 領域還有哪些角色? 15:15 People 跟 Human 有什麼不一樣? 16:05 Ellen 從 Recruiter 角色獲得的養分 17:10 Ellen 的職涯理念如何在 HR 角色中實踐 半導體人才趨勢 整個半導體產業可以大致分成上、中、下游三個類別,上游為設計晶圓的 IC 設計公司例如聯發科,中游為製造晶圓的晶片製造廠,包括大家熟知的台積電,下游則是封測廠像是日月光等。 因應中美科技戰以及市場需求,目前國際市場存在著「晶片荒」的現象,而台灣的半導體產業在其中扮演著舉足輕重的角色,聲勢與股價都大漲的台積電便是最好的例子。而 Ellen 所在的設備商 — 負責製造台積電等晶圓廠所需要的機台 — 也是這波晶片荒中大舉徵才的角色,其中尤以負責機台維修、客戶端服務的「設備工程師」招募需求最多。 設備工程師所需的特質 設備工程師需要密切與客戶協作、處理機台的突發狀況,有時還是在國外原廠難以及時提供資源的情境下。客戶通常會因為產線停擺而非常焦慮,此時設備工程師如何在高壓、資源有限的情況下解決問題,便是很重要的能力。 因此,相較於產線上的工程師,設備工程師被期待更具有溝通、協作方面的彈性,Ellen 在面試設備工程師的求職者時,通常會詢問對方過去的真實經驗,包括與客戶應對的經驗、是否曾在高壓的情境下解決問題等,去觀察求職者是否有相關的軟實力。延伸閱讀:想成為半導體設備工程師?別錯過設備工程師的薪水、工作內容、履歷面試要點 Ellen 給半導體人才的求職建議履歷 Ellen 分享,他觀察到不少求職者都會習慣在履歷中簡單帶過先前的工作經驗,這對於 Recruiter 來說,會無法看出求職者如何看待自己的工作、是否能夠帶有邏輯地去描述過去的經驗。因此,他建議求職者務必要在履歷中詳述自己當前的工作內容,並且注意撰寫是否有架構和邏輯。自傳 撰寫求職自傳時,Ellen 提醒,千萬不要鉅細彌遺描述與工作無關的經歷,像是太多關於家庭或是童年的細節。Ellen 建議求職者可以選擇過去一件「影響自己很深的事」,比如說新鮮人可能就是社團、課業上遇到的挑戰;如果是已經有工作經驗的求職者,則可以描述自己在這段經驗中扮演的角色、與他人的互動和收穫等,並敘述自己如何解決問題,這些都是展現自己特質與能力的重要內容。面試 身在外商的 Ellen,觀察到蠻多求職者對於英文都是謹慎甚至害怕的心態,但他分享,會讓他們留下深刻印象的求職者,反而常常是勇敢說、說錯了也能夠即時再換個說法的人,就算用字用句都很淺白,只要敢說就很加分了。 此外,就跟履歷一樣,Ellen 建議大家面試時千萬不要簡答。好不容易爭取到這個直接跟人資、面試官對談的機會,一定要好好把握、展現自己。求職者在準備面試時,可以設想自己已經身處在這個職位,未來會遇到什麼樣的困難?或者是從整個產業的角度來看,自己正在面試的這家公司,在整個市場上面的優劣勢為何?可以提供什麼樣的職涯發展? 除了展現實力爭取工作以外,也要抓住面試的機會勇於提問,不管是更了解未來錄取後的工作狀況,或是幫助自己選擇手上的 offer,都是很有幫助的。 Ellen 在清大工商心理研究所的所見所聞 大學是商管背景的 Ellen,在參與各式各樣的社團活動時,發現自己能夠在短時間內和很多不同特質的人相處、不會帶著自己主觀的認知,也會尊重每個人的做事風格、欣賞各自特有的價值。因此,他總是期待自己可以建立一個平等溝通的環境,幫助別人解決問題、展現自己的特長,這份對「人」與心理學的好奇,引領他在大學畢業後繼續就讀了清華大學的工商心理研究所。 當時清華大學教育心理與諮商研究所共分有諮商心理組、專精心理組以及工商心理組三個組別,Ellen 選擇的是延伸自己商管背景、應用在企業場景中的工商心理組。工商心理組未來的出路有兩大方向 — 行銷與人資,而 Ellen 在人資領域修過的課程中,最讓他印象深刻的是如何設計面試問題。 這門課程討論的是如何根據職務需求設計出相關對應的面試問題。以 Ellen 自己的在外商工作的經驗舉例,他常常會遇到國外總部制訂的職務需求,在台灣不容易找到直接對應的人才。因此,作為 Recuiter 的他需要反覆跟主管確認這個職位需要哪些軟硬技能、怎樣的描述與流程對於台灣的求職者來說才是理想的,並設計出合適的面試問題來篩選人才。 好奇企管背景的 Ellem 如何走上人資之路嗎?來看看Ellen 的 Cake Profile! 如果你也喜歡 Ellen 的 Profile,歡迎使用 Cake 製作獨一無二的履歷 🙌🏻 以人為本的人資職涯哲學 Ellen 分享,他之所以沒有選擇明確以「人資」定位的相關研究所,源自於他對於人資角色的想像 — 不是站在勞方多一點,也不是站在資方多一點,而是因為勞方資方都是人,應該要以人出發 — 因而,Ellen 選擇了專攻心理學領域的清大教育心理與諮商研究所。 進入職場後,Ellen 也感受到這樣的理念帶給他的收穫。雖然對於企業來說,實際產出還是很重要,但是也要讓員工感受到有合理甚至是超越期待的回饋、福利,讓員工能夠對企業產生歸屬感與向心力。這樣的心態與做法對雙方都是很好的事情,也因應了彼此都身為「人」的需求。 從半導體產業開始的科技人資職涯 在這麼多產業中,Ellen 為什麼選擇半導體作為自己的人資職涯第一站呢?除了看好產業前景以外,Ellen 也直言,因爲有許多優秀的人才在這個產業中流動,作為 Recruiter 可以持續跟他們交流互動,自己也會有很多學習。 整個人資領域中,除了我們熟悉的 HR、負責招募的 Recruiter 以外,其實還有很多其他角色。比如說教育訓練、員工關懷。尤其在近期晶片荒的大量趕工需求下,負責員工關懷的夥伴就需要關心員工的生活狀況如何、有哪些公司可以幫上忙的地方,這些工作都屬於人資領域的範疇。 除此之外,還有一個特別的角色是所謂的「策略夥伴」,通常各部門都會有屬於自己的人資策略夥伴,負責小到核薪、大到一個部門的用人策略,可以直接跟部門主管甚至是執行長溝通,擁有蠻大的話語權。Ellen 分析,擁有人資策略夥伴角色的公司,通常不會將人資視為行政單位,而是把他們當作整個部門營運、前進的夥伴,一起制定策略與成長計畫,比如說 Ellen 自己的公司就將策略夥伴稱作「People Head」而非人資。 People vs. Human 對於 Ellen 來說 People 和 Human 有什麼不同?Ellen 解析,Human Resouces 從字面上來看,便是把人當成企業的資源,但是 People 代表的意涵則是「人與組織是平等的」— 除了借助人才的能力以外,如何讓其發揮不侷限於生產力的最大價值,也就是重視人才生而為人、因人而異的需求與舞台,是組織應盡的義務。 人與組織是平等的,組織應重視人才本身的成長,而不只是關注其是否能為組織帶來實際產出。雙方一同有策略地互助成長、前進,這就是 People 的含義。 每個人都有發光的可能 雖然一開始踏入人資領域,是因為覺察到自己能夠自在、客觀與不同特質的人相處,然而,隨著經歷變得豐富,Ellen 有時也會思考帶著他走到今天的不全然是個性,而是他嚮往建造一個每個人都能發揮長處的環境,因為他相信每個人都有發光的可能。 因此,人資工作對於他來說是一個試驗價值觀的機會,也是他能就藉此更接近理想自己的機會。如今,把這樣的價值觀實際投入在職場中,Ellen 發現他雖然是一間企業的 Recruiter,但每次在跟人才接觸時,他都會用平等的心態去跟求職者對談,甚至是會站在對方的角度著想,盡可能地讓面談的氣氛輕鬆、讓求職者能夠侃侃而談。 當然,作為 Recruiter,為企業找到合適的人才還是 Ellen 最重要的任務,然而,他認為每次的面試都是求職者更加認識自己、認識產業、認識企業的好機會,對於 Ellen 來說,能夠藉此找到好人才當然最理想,但如果求職者能夠藉由面試更了解自己並好好展現,就是非常珍貴的事情了。 更多人才的精彩分享,敬請鎖定 Cake 的《科技職涯》Podcast!《科技職涯》是由 Cake 製作的 Podcast 廣播節目,專門邀請在科技、數位等不同領域的工作者來分享職涯趣事及觀點,目前可以在 KKBOX、SoundOn、Spotify、Apple Podcast、Google Podcast、MixerBox上收聽,歡迎追蹤
