Google 如何落實多元共融?讓 Google DevRel PM Eric 和 Woman Techmakers Ambassador Eva 告訴你!

如同台灣的 就業服務法第 5 條所保障的就業權益,企業不得以求職者的種族、宗教、性別、年齡等個人條件作為拒絕聘僱或是給予差別待遇的原因。而美國作為種族多元、強調平等自由的國家,更有諸多法律用以禁止就業歧視,像是主要針對性別議題的「禁止就業歧視法案」(Employment Non-Discrimination Act);企業更會主動提醒求職者避免在履歷上揭露相關的個人資訊,以避免造成雙方誤會與不便。 而作為網羅大量外籍員工的高科技產業,其匯聚之地加州也在 2020 年通過一條法律,規定所有的上市公司都需要在 2021 年底前,讓身為 underrepresented group(代表性不足的群組)的員工成為董事會的一員,能夠為企業中少數的群體發聲。 身為科技巨頭的 Google,則是在 2014 年主動承認企業內部的多元化程度不足,從那之後每年都會公開多元化報告(Diversity Annual Report),期待在調整組織以達多元化願景的同時,也能達到拋磚引玉的效果。 因此,在本集的《科技職涯》Podcast 中,同時也適逢三八婦女節即將來臨,我們邀請了目前在 Google 擔任 Developer Relations Program Manager 的 Eric,以及身為 Google 旗下社群 Google Woman Techmakers 的 Ambassador Eva,來跟我們分享 Google 的多元共融願景以及實際落地的作法!Podcast 各節摘要03:25 Google 在台灣做了哪些事來推廣 DI(Diversity Inclusion)價值? 07:55 Google 開始 WTM(Women Techmakers) program 的原因及做法09:10 Google 在開發者社群中推動 DI 的短期以及長期目標13:35 身為 WTM 的 Ambassador 的 Eva 做了哪些事來實踐 DI?17:25 台灣的科技產業最需要被關注和討論的議題、族群是什麼?22:20 台灣的社群可以怎麼開始導入 DI 的價值?27:45 就 Eva 的觀察,科技產業中最需要被關注和議題、族群是什麼?30:20 社群應該互相交流而非各自獨立33:00 Eric 與 Eva 是否也曾經無心侵犯過 DI 的價值?40:20 自己就是 underrepresented group 的話可以怎麼思考?44:25 分享今年 WTM 要響應 International Women's Day 的活動 對於 Eva、Eric 除了 Google 社群以外的經歷感到好奇嗎?快來看看 Eva Eric 完整的 profile!如果你也喜歡他們的 profile,歡迎使用 Cake 製作獨一無二的 profile 和履歷 🙌🏻Google 有多重視多元性?淺談 DI 與 WTM 社群 Eric 在 2018 年加入 Google,成為 Google TW 的第一位 Developer Relations Program Manager,主要負責協助全世界的軟體開發人員認識、熟悉 Google 的技術和工具,進而達到產品開發或是商業上的成功。除此之外,他也負責連接大大小小的開發者社群、提倡 Google 所重視的 DI 文化(Diversity and Inclusion 多元共融),其中便包括了另一位來賓 Eva 所參與的 WTM program(Woman Techmakers)。 什麼是 DI(Diversity and Inclusion 多元共融)? 誠如眾多企業都曾分享過的經營法則,一個健康、高效能的團隊通常都會具備 diversity(多元性),儘管同溫層中的人能有較高的溝通效率,但是長久而言認知便會有所侷限。Eric 解釋,如果是自然而然形成的社群,通常會有明顯的優勢族群,以工程師為例,通常就是社經地位高的男性;而又以制定法律為例,如果制定法律的都是同一群人,就無法顧及會發現其他群人的需求。這群所謂的「優勢族群」往往並沒有惡意,甚至他們也會認同多元的重要性,卻可能無形中傷害到少數族群的感受。 然而,光是對於「多元性」有所覺察還不夠,更重要的是要能夠理解多元性對於團隊的重要性,並主動地尊重、包容、納入設計的一部分,這便是 DI 中的 I(Inclusion)的意涵。 Google 如何落實 DI 的理念? 因此,Google 不僅從內部提倡員工具備這樣的 mindset,也希望有更多的聲音能帶來多元的回饋,因而衍生了像是 WTM 這樣的 program,希望能夠藉由與 Ambassador 的互動交流,由 Google 整合所需要的資源,為這個議題發聲。舉例來說,Eric 就曾經遇過女性的開發者向他提出,已經步入家庭的他們需要托嬰的服務,才能夠心無旁騖地參加活動,這便是納入了更多群體一同參與所獲得的反饋。而在現階段的目標,則是希望社群建立守則來落實 DI 的價值,像是發文時不可以取笑、歧視、主觀評論等,否則可能導致少數族群不敢發聲。 Eric 分享,當女性的開發人員來參加活動時,有時其實男性只是想要鼓勵和互動,卻先從外表的稱讚開始,沒有被稱讚的女性可可能會想「好像只有可愛的人才能進社群」,長久而言就會產生差別待遇、進而造成社群多樣性不足。然而,這些結果可能都是無心造成的,一開始說出那句稱讚的人可能也沒有什麼特別的意思,只是長久以來都沒有意識到這樣的互動方式所造成的負面影響。 所謂「強調即缺乏」,也就是如今還需要刻意去推廣 DI 的價值,就可以看出這件事情還有很多的發展空間。因此終極的目標,便是可以不用再刻意談 DI,所有的社群都能內化、認同這樣的事情。 Woman Techmakers(WTM)如何實踐 DI 的願景? 目前在開發者社群中,性別仍然是最大宗的議題,因而取名為 “Woman” Techmakers,但是 Eric 及 Eva 都強調其實並不限於女性參加,就像 diversity 也並不是只要納入女性成員就好。 作為 Google 落實 DI 理念的社群,WTM 在每場社群活動都會宣導 DI 的文化,像是參加者有自主的發言權、需要尊重彼此的發言權,讓每個人都可以開心參加活動,帶走自己想要的知識和話題。 Eva 也舉例 WTM 的其中一個 program #IamRemarkable,中文譯為「我肯定我自己」,便是在討論如何讓自己變得更有自信,具體的方向則有,如何在工作中有自信地展現自己的專業價值等。 在 #IamRemarkable 其中有個橋段是讓參加者闡述自己的故事,而 WTM 也會事先向參加的人宣導:大家都是平等的、要感謝這位參加者願意勇敢分享自己的故事,同時也會提醒大家,所有的話題都僅止於活動當下,若非徵得當事人的同事,會後請不要再繼續討論;而在聆聽當下的反應,也非常考驗大家的素養。Eva 參加 WTM活動的照片。 怎麼以 underrepresented group 的角度思考? 一個身為優勢群體但是極度同理少數族群想法的人,跟一個本身就是身為少數族群的人,彼此的想法一定還是會有所落差。 Eva 回想有次他在活動報名表單中以「生理男、生理女、其他、不回答」四個選項詢問參加者的性別,原本以為已經是足夠中性的問法,沒想到還是有位正在轉換性別的參加者向他反映感覺到自己的認同被冒犯了,因為他無法認同原本的性別,卻又尚未成為另外一個性別。 Eric 補充說明,他自己作為生理男性,不會覺得這個問法有什麼問題,但若是一位參加者心中對於這個問題的答案並非以上四種,他可能就會覺得自己被排除在外,而他們可能會想的是:「為什麼要調查這件事?這會影響到自己出席活動的權益嗎?」活動的主辦方也可以從這個角度去出發,思考自己該怎麼問問題、甚至是需不需要問這個問題。 在 Eric 剛加入 Google 時,也曾經因為界定自己是 underrepresented group 而限縮了可能性。當時他認為台灣和香港市場太小,因此在開會時不會積極的發言、擔心同事不重視自己的想法;然而後來他被提醒不要有這樣的假設,況且如果連他都不發聲,就更沒有人去注意到台灣跟香港市場了。 身為優勢群體應練習不要僅從結果下判斷,因為雙方可能一開始的起點就大不相同;而身為 underrepresented group,則要練習不要一剛開始就將自己設限。 台灣科技產業中的 DI 現況 世界第二大、以高科技公司為主的美國納斯達克股票交易所在 2020 年的 12 月底宣布一個規定,凡是在納斯達克上面上市的公司都需要揭露董事會的多元化指標,像是至少需要有一位女性、一位少數種族、一位 LGBTQ 的成員等等。 因為文化脈絡,美國科技業討論的少數族群常常是非裔、拉丁裔美國人的權益。台灣的種族差異性沒有像美國那麼大,但是近期越來越多外籍人士來台工作、生活甚至是結婚生根,都考驗著我們能否更加成熟從容地處理不同族群間的交流。Eric 分享,其實台灣在 DI 這塊的建樹在亞洲、甚至是全世界都是名列前茅的。我們有不少標幟特定族群的社群,但同時也需要注意是否順利地進展到了 “I” 的階段。 下一個目標:達成長期的交流與互相理解 不同族群都有發聲管道是好事,但是如果只是為了對抗主流社群而成立,彼此無意互動甚至產生敵意,對於整體的社群發展就是沒有幫助的。 而 DI 中的 “I” 便是准許每個價值觀提倡自己、但不強迫他人買單,而且能夠從彼此身上學習。Google 在舉辦社群活動時,為維持性別平衡,有時也會祭出女性購票優惠等措施,透過一些方法盡可能讓不同群體能夠共融而非各自獨立。 社群經營:不一定完美,但可以進步 Eric 常常被人問道:「既然你都已經在做社群,為什麼不叫社群的領導人直接遵循 DI 的價值就好?」他分享,他相信很多社群並不是不認同這樣的價值,而是他們有更優先要做的事情、更在意的目標。 因此,Google 才會透過像是 WTM 這樣的 program,藉由 Ambassador 的力量,鼓勵各個社群能夠把 DI 放在更前面的優先順序、成立專門主持 DI 事務的組別、逐步優化社群活動時的 DI 體驗,像是讓參加的人有安心的管道可以發聲、讓違反規則的人能夠被規範。 Eric 相信,許多誤會的發生都只是因為「沒有想到」而非有意為之,時代也在進步,從過去只處理兩性議題,到現在有多元的性別、關注更多不一樣的少數族群;從過去談論 LGBT 到現在的 LGBTQ,他相信在積極交流的氛圍下,就算不一定有完美的社群,但一定可以持續進步。 如果你也贊同 Google 推廣的 DI 價值、有意願常為其中一員,Eric 建議可以先來參加幾場社群活動感受一下那個氛圍。近期所要舉辦的是 WTM 的 International Women’s Day(IWD),2021/3/6 星期六將會舉辦現下聚會以及同步的線上直播,探討因應 2020 年移情中的全球裁員風潮,女性應該如何共創更友善、更美好的環境。有意願了解更多的話,歡迎到 GDG Taipei(Google Developer Group Taipei)的粉絲專頁看看!更多人才的精彩分享,敬請鎖定 Cake 的《科技職涯》Podcast!《科技職涯》是由 Cake 創立的 Podcast 廣播節目,專門邀請在科技、數位和新創領域的工作者來分享職涯趣事及觀點,每週三固定更新,目前可以在 KKBOX、SoundOn、Spotify、Apple Podcast、Google Podcast上收聽,歡迎追蹤

前端工程師找工作 大全 - 薪資情報、熱門職缺、面試技巧

面試中的常規問題 自我介紹:面試官將會要求你進行 1 分鐘、 2 分鐘或是 5 分鐘的自我介紹,請事先準備不同長度的內容,並確保可以清楚傳達你的學歷背景、應徵動機、個人優勢等資訊,並適時調整長度及內容細節。應徵動機:這部分可以整理 3 點該公司或該職缺吸引你的地方,動機可以是該公司的企業文化、公司理念、工作環境,或是你對該職缺的熱情、經歷,及加入該公司可以帶給你什麼樣獨一無二的成長機會。個人優勢:當同時有數個條件不錯的求職競爭者,你有什麼與其他人不一樣的優勢嗎?這裡可以舉出 1~3 項你的個人優勢並深入舉例說明,這可以是人格特質上的、專業技能上的、個人經歷上的,甚至是與應徵專業無關其他技能,都可能讓你脫穎而出!個人劣勢:你的缺點是甚麼?你遇過最大的挫折是甚麼?聽到這個問題千萬不要慌,請不要回答你缺乏該職缺所必要的技能或特質 (如:我不擅長與人溝通、合作),或是單純曝露你的缺點。面試官想知道的除了你有哪些缺乏的,更想了解你如何克服、解決該不足之處,及面對困難時你的態度及所會採取的行動。離職/轉職原因:若你不是社會新鮮人,這個問題是你於面試中絕對會遇到的。這部分要注意的是,必須要避免抱怨、怪罪前公司的上司、同事,也盡量避免暴露自己人格特質上的弱勢。面試官想知道的是,在你進入公司後,會不會因為同樣的原因而輕易離職呢?建議將離職/轉職原因與職涯規劃做連結,並串接成一個合理的故事。職涯規劃:你為什麼選擇成為前端工程師呢?你未來的職涯發展規劃為何?若你並非軟體工程師相關科系,是透過自學或其他管道成為前端工程師,相信你一定有十分特殊的故事及明確的目標!自我認知:你還有去哪些公司面試?面試了哪些職缺?面試官除了想要知道你是否還有其他選擇,更想透過了解你對產業、職位的選擇來確定你是否有明確的規劃及自我認知,知不知道自己擅長甚麼、對什麼有熱情。問題提問:面試中的常客,「最後你還有甚麼問題想問我們嗎?」,請參考面試前準備的最後一項「問題提問」,把握這個了解公司、展現自己的好機會!
