從 Apple 到 Google,Recruiter WeiLin 解析 Google 面試技巧與科技人資職涯!

2020 年,肺炎疫情使得眾多產業停滯甚至衰退,而台灣亮眼的防疫成績讓大眾的工作、生活都得以繼續,吸引許多資金爭相湧入台灣市場,而從 2006 年就扎根台灣的 Google,更是大舉擴張,並在 2021 年年初啟用位於台北遠東通訊園區多達 16 層樓的獨棟新總部,更是除了美國 Mountain View 的總部以外,全球第一座、也是規模最大的硬體研發基地。因此,Google 台灣也開出近 40 個實習與正職職缺,邀請工程、行銷、營運、業務等不同領域的人才加入。在《科技職涯》的第 32 集中,我們邀請了目前正在 Google 上海負責 Global Business Organization 相關招募的 Recruiter WeiLin,來分享他個人從 Apple 到 Google 的人資職涯、 2021 年 Google 的亞太區招募計畫,並親自解密 Google 的面試技巧!Podcast 各節摘要02:00 當初為什麼會選擇 Apple 上海作為第一份工作?04:25 除了 Apple 上海以外,當時還有嘗試哪些計畫?06:00 在法規嚴格限制發展的狀況下,WeiLin 是基於什麼原因加入 Google 上海的?09:50 Apple 與 Google 有什麼不同的企業文化?16:10 Google 在 2021 年亞太區有什麼樣的發展計畫?17:20 想請 WeiLin 分享 Google 的招募流程18:40 最後一關「Hiring Committee」介紹20:05 Recruiter 對於 Google 的價值22:00 就 WeiLin 的觀察,Google 的面試者最容易被淘汰的原因是什麼?25:05 在觀察 General Cognitive Ability(GCA)時通常會怎麽進行?面試者應該如何準備?29:30 WeiLin 當初是怎麼準備 Google 的面試的?35:00 WeiLin 在 2021 年有什麼計畫?想加入 Google 嗎?Google Recruiter WeiLin 的第一手資訊分享! 2021 Google 亞太區招募計畫整個 APAC 區域很大的發展重心是在印度,但如果只討論 Greater China,Tech 類有 Pixel Phone、Nest 等產品的硬體、軟體工程師職缺,台灣則有 Data Center、Supply Chain、 Google Cloud 的相關職缺。如果是非 Tech 類,在北京、上海、台灣都有業務方面的 Agency Account Strategist、Key Account Manager 等職缺。 Google 在全球的 Data Center 除了美國以外僅有不到 10 座,小小的台灣 Google 就投資了兩座,而亞洲只另有新加坡一座。根據 Google 的觀察,台灣位於亞洲的中心位置,是頂尖的高科技產業中樞,政府與企業也都積極提振高科技產業、活絡網路經濟,包括投資基礎建設、從全球網羅創新人才、提供穩定的法規環境,也一向大力支持創新及外國企業投資,因而十分看重台灣市場。更多 Google 台灣職缺請往 👉🏻Google CareersGoogle 面試注重什麼?Recruiter WeiLin 剖析 Google 選人的 4 個標準! 第一關履歷篩選、第二關 Recruiter 電話面試,緊接著會有 3-4 輪的 Onsite Interview,通常會有三個角色參與:Hiring Manager、Peer、Cross-functional Interviewer(其他部門的 Stakeholders),最後則是由區域級的資深主管共同組成 Hiring Committee。 在 Hiring Committee 前,Recruiter 會先整理好所謂的「Candidate Packet」,內容包括但不限於: 前面幾關的 Interview Notes,通常都會有面試官們很詳盡的回饋。人選的相關資料,像是釐清履歷上不尋常的問題(工作轉換之間過長的空窗期、換工作的高頻率等)。 以上的各方資訊由 Recruiter 整理給 Hiring Committee,是希望能夠藉由客觀的描述更加了解人才的適配度、避免資訊傳遞的落差。 WeiLin 分享,各關的目的不同,與其說哪一關對於面試者來說特別困難,不如說 Google 都會使用 4 個標準來看人才,分別是:General Cognitive Ability(GCA),溝通表達與解決問題的能力。Role Related Knowledge(RK),意指 Hard Skill,各職缺的專業能力。Leadership:不一定要有主管經歷,但具備驅動團隊、管理 Stakeholders 的經驗與能力。Googleyness:意指是否符合 Google 的企業文化,像是團隊合作、Growth Mindset 等。而根據 Google 前人事副總裁 Lazlo Bock 在 Work Rules!一書中提及的,Google 尋找的人才特質通常有以下五點:享受樂趣(Enjoying Fun)聰慧並謙虛(A Certain Dose of Intellectual Humility)嚴謹自律(A Strong Measure of Conscientiousness)在不明確的環境中感到自在(Comfort with Ambiguity)曾有趣味或膽識過人的人生經歷(Evidence that You’ve Taken Some Courageous or Interesting Paths in Your Life)在 WeiLin 幫助 Google 招募的經驗中,他發現最多面試者都栽在 GCA(General Cognitive Ability) 這個關鍵。如同上面 Lazlo Bock 提到的「在不明確的環境中感到自在(Comfort with Ambiguity)」,便是指在變動快速或是前景不明的情境時,Google 員工都能游刃有餘、找到解決問題的方法。這關的問法會類似顧問的 Case Study,面試官可能丟出一個與你的職缺毫不相關的情境,像是「如何幫助你家樓下的咖啡店業營收翻倍」,想要看出面試者是否可以在沒有相關的經驗下,快速找到解決問題的方法。WeiLin 建議,千萬不要自己慌了手腳、隨意回答。可以先主動要求需要一點時間思考,然後用紙筆清楚記錄想法。同時,需要注意解決方案是否合理、論述是否有架構,可以是常見的列點,或是從不同面向的角度分析,總之要清晰並合邏輯。文化不是隔閡!WeiLin 在 Google 與 Apple 的人資職涯 WeiLin 在大學時曾在德國交換一年,當時他曾有過中文、英文、德文都無法使用,但卻仍然可以生活的經驗,讓他深深感受到不需要仰賴自己所習慣的語言和文化也能生存,更意識到自己是一個「Global Citizen」,因而嚮往能到世界工地工作與生活。 歷史與經濟雙主修的 WeiLin 在初入職場之際也曾感到迷惘,所學的不是自己想做的、職場與學校的落差,都讓他的求職歷程更加波折。他投過不少德國當地的工作、關注海外求職的社群、面試過各大 FMCG 的 MA Program,但是都沒有引起共鳴。 「面試的過程是一個雙向選擇。」作為人資、也曾為求職者,WeiLin 對此深刻有感,而對「人」的主題一直都很感興趣的他,適逢當時中國的 Apple 準備大規模展店,需要很多招聘人才幫忙招募,他便投出了履歷,開始了科技人資的職涯。你也好奇 WeiLin 在 Apple、Google 經歷過哪些挑戰嗎?來看看 WeiLin 完整的 Cake 履歷! 如果你也喜歡 WeiLin 的 Profile,歡迎使用 Cake 製作獨一無二的履歷 🙌🏻 從 Apple 上海到 Google 上海:Google 在中國有哪些業務?2010 年,Google 與中國政府在內容審查的問題上出現了分歧,雙方沒有取得共識,最終 Google 關閉了中國版網頁搜尋服務,此後 Google 相關的產品及服務也都有諸多限制。那麼,在知道法規嚴格限制的情況下,WeiLin 又是怎麼決定加入 Google 上海的呢? 「Google 從來都沒有離開過中國。」WeiLin 分享, Google 在中國仍然有許多業務持續運作,像是 to B 的廣告收入,協助中國品牌在其他國家的行銷推廣。另外 Google 在北京也設了一座 AI Center,專注於技術的研發,同時也有為印度開發 Google Pay App 的工程團隊。軟體之外,也有 Pixel Phone、筆電、Nest 等硬體產品的供應鏈,其實有不少業務如火如荼地在進行,團隊越來越多人,上海辦公室的規模更是在兩年的時間內擴張了 2 倍。 雖然 to C 的產品發展不易,但不代表 Google 放棄中國版圖,反而發展出和其他市場不同的有趣生態。而 Google 中國對於 Recruiter 的大量需求,以及有別於 WeiLin 在 Apple 上海的工作內容,都讓他對於加入 Google 躍躍欲試。 如何準備 Google Recruiter 的面試?WeiLin 在 Apple 上海時是負責整個招募流程的其中一段,而到 Google 上海時卻是包山包海,兩個職位雖然都是 Recruiter,工作內容卻有很大的差距。WeiLin 在應徵 Google 上海時,深知自己目前的經驗與職缺要求的差距,因此他也格外慎重地準備。 首先,他讀熟 JD,開了一個 Excel sheet 並將需要的能力一條一條列下來,然後再仔細思索過去的經驗可以佐證每個能力的故事,完整地打在旁邊的格子中。他也建議求職者們,就算不具備職缺要求的經驗,也可以深挖自己是否有「Transferable Skills」(可轉移技能),或是可以印證自己具備潛力的相關經驗,來說服對方「你就是這個職位的不二人選」。 準備好要說的話以外,WeiLin 也會把自己回答的樣子錄下來,反覆回放和修正自己的語氣、表情、眼神等等細節,畢竟 Google 職缺競爭激烈,同樣條件的面試者中,很有可能就因為這些小細節打敗競爭者。 除了知己,知彼當然也是非常重要的。WeiLin 回想他當時爬過 Glassdoor 上面所有的 Recruiter 面試心得,歸納出 Google 偏好情境式的問題,給了他一個重要的準備方向。 文化大不同:Top-down 的 Apple vs. Bottom-up 的 Google 如果以一句話點出 Apple 與 Google 的企業文化不同之處,WeiLin 最先想到的就是 Top-down Bottom-up。 Apple 非常重視將產品精修到極致,因此很多資源都放在總部,由總部完成研究與開發,再把產品和政策放到世界各地,因而塑造 Apple 強而有力的品牌識別。 也因為極度注重 Confidentiality(保密性),從 Apple 本身到供應鏈夥伴像是台積電等,所有 Stakeholders 都需要遵守嚴謹的保密條款,這也是為什麼不常看到 Apple 員工公開分享的原因。 Google 則是相較非常彈性,各個區域都有很大的創新動能來自於員工本身。像是現在很多人每天都離不開的 Gmail,一開始只是內部溝通的一個工具,與開發的同事本身業務絲毫沒有關係。但是在實際使用後公司看到了其價值,因而推廣成今天的 to C 產品。 身為人資角色的 WeiLin 更分享,今天他雖然隸屬於 Google Greater China,但是他主導的專案如果有很棒的成效,便可以推展到 Google APAC、其他區域甚至是美國總部。這樣的文化常常促使員工勇於創新、突破框架,帶來意想不到的發展。 員工的創新以及發揮空間很大,也間接代表每個人都有相對高的主導性。前面提到,Google 的面試包括一關由區域級的資深主管共同組成的 Hiring Committee。Committee 所需的資訊皆由 Recruiter 整理和提供,並需要頻繁地與 Committee 成員、各方 Stakeholders 溝通接洽,是高度參與的工作,並不只是傳統認知的營運輔助角色,Google 內部更將 Recruiter 定義為「Talent Business Partner」,便是看重 Recruiter 之於人才及業務發展的重要性。WeiLin 參加 2018 年在上海世博展覽中心舉辦的 Google Developer Days。 除了 Google Recruiter,還有什麼關鍵字? Awareness (Nhận thức) Mục tiêu của các doanh nghiệp trong giai đoạn này là cung cấp bức tranh toàn cảnh về tổ chức để gia tăng tỷ lệ tiếp cận và thu hút nhân tài. Để thực hiện được điều đó, các Recruitment Specialist sẽ nghiên cứu và xác định kênh truyền thông phù hợp, triển khai nội dung và đánh giá hiệu quả trên các nền tảng đó để xây dựng một kế hoạch Recruitment Marketing chất lượng, phù hợp yêu cầu tuyển dụng của doanh nghiệp. 2. Consideration (Cân nhắc) Chiến dịch Recruitment Marketing hiệu quả khi và chỉ khi nhà tuyển dụng trả lời được câu hỏi “Ứng viên sẽ nhận được quyền lợi gì khi làm việc tại công ty ứng tuyển?”.Câu trả lời tốt nhất là đăng tải thông tin về quyền lợi nhân sự trên trang web chính thống kết hợp với nhấn mạnh thông điệp trong các nội dung có giá trị trên mạng xã hội để lan tỏa và thúc đẩy ứng viên sớm đưa ra quyết định.Hành động này vừa giúp doanh nghiệp tăng nhận thức, vừa hỗ trợ giai đoạn sàng lọc và tìm kiếm nhân tài, đảm bảo chất lượng tuyển dụng. 3. Interest (Yêu thích) Tạo niềm tin cho ứng viên về doanh nghiệp mà họ sắp nộp đơn ứng tuyển là việc không thể thiếu khi xây dựng thương hiệu tuyển dụng.Lúc này, nhà tuyển dụng cần chuẩn bị kế hoạch và tìm cách làm mới, đa dạng nội dung liên quan đến Employer Branding (Thương hiệu tuyển dụng), EVP (Employee Value Proposition) hay quy tắc ứng xử giữa các nhân sự,... để tăng niềm tin ở ứng viên, thu hút nhân tài ứng tuyển. 📍Kết luận Hy vọng những thông tin Cake cung cấp trong bài viết này sẽ giúp các doanh nghiệp hiểu rõ Recruitment Marketing là gì và những ưu điểm vượt trội so với hình thức tuyển dụng truyền thống để có thể xây dựng chiến lược phù hợp cho quy trình tuyển dụng của mình!
