在 L'Oréal 跟 Google 工作是什麼樣子?Google BD Manager Rachel 的職涯探索以及 L'Oréal Trainee 經驗

Rachel 加入 Google 時,總共經歷了三個面試關卡,分別是與直屬的 manager、有機會合作的其他部門 manager,以及直屬部門的 director。其中,最讓他印象深刻的,便是這題:「說明一個你曾經處理過,而且處理得很好的複雜危機。」(Explain a complicated crisis and you handled well.)看似正常的問題,最有趣的是在 Rachel 回答完畢後,對方的 follow-up:「現在,請跟我的奶奶解釋你剛剛說的話。」(Now explain to my grandma.)能夠解決問題固然重要,但是有沒有辦法讓每個人都能理解,也是身為 Rachel 最初應徵的職位—Strategic Partner Manager—所需要具備的重要溝通能力。Rachel 分享,也有人的 follow-up 是被問「請跟我的五歲小孩解釋一次。」可見 Google 在評估這類的人才時,十分注重對方能否設身處地為他人著想、並有能力轉換語言溝通。 hands-off 的 Google 風格:高度的自律與主動 從 FMCG retail 的佼佼者 L'Oréal 到產業、產品、使用者、使用情境、同事類型等等都截然不同的 Google,Rachel 回想當時其實沒有花太多心思去感受兩者間的差距,公司也沒有特別給什麼指導,因此非常仰賴員工的自我要求與學習能力。在 Google,主管通常都給予高度的自由,但也同時意味著員工需要具備高度的自律。老闆會在年初時給一個很高的目標以及 partners list,接下來要如何達到目標,就完全是讓員工自由嘗試的了。像是 Rachel 剛加入的時候,他必須主動找出自己需要知道、學習的地方,例如了解產品、跟大中華區的其他同事學習、了解 partners 的 business 跟彼此的合作方式等等。不會有人告訴你要做什麼,年初定目標、年尾回顧,中間要如何進行,都需要自己規劃。對於 Rachel 的經歷感到好奇嗎?來看看 Rachel 完整的 Cake! 如果你也喜歡 Rachel 的履歷,歡迎使用 Cake 製作獨一無二的履歷 🙌🏻 Google Play Apps Games 的 BD 都在做些什麼? Rachel 在一剛開始加入 Google 時,是擔任 Strategic Partner Manager,負責Google AdMob這個產品。AdMob 是應用程式專屬的廣告連播網,讓開發者可以在應用程式中投放廣告。舉例來說,當我們在使用免費的 App、玩免費的遊戲時,中途會跳出、要等它播完的廣告,或是在遊戲關卡卡住、角色死掉時可以利用看完一則廣告來解鎖更多功能時,開發者所使用到的廣告投放工具就是 AdMob。 洞察台灣遊戲市場的龐大潛力 人口僅有 2,300 萬的小小台灣,其實常常有深藏不露的世界第一。以遊戲產業來說,台灣的行動裝置&網路普及率高而且資費便宜、行動支付等金流基礎設施很成熟、與美國相比也並不遜色的開發技術,加上熱衷於玩遊戲、願意花錢投資的大量「課金玩家」,讓 App 以及遊戲產業十分熱絡,而且近幾年一直都是 Google Play 營收來源前 5 大的國家,也有不少蓬勃發展的遊戲社群。 成為開發者與玩家之間的橋樑 儘管在遊戲產業中已經鑽研了 5 年多,Rachel 本身其實是不玩遊戲的人,但他也為了更深入洞悉使用者的心態,而會實際去玩遊戲,並在過程中時刻專注在「玩家的感覺」,提供 partner 們作為開發者不同的角度。玩遊戲大家都會,但是找到 finding 才是最重要的。Rachel 除了找出自己作為初階玩家的 insight,也會請遊戲高手弟弟玩玩看,從而了解高階玩家的想法。開發者會重視每一個步驟的原因和動機,但是對於玩家來說,不一定會去想背後的設計思考,而是更直覺的感官感受。因此,Rachel 會收集身邊不同程度玩家的回饋給 partner 們,建議使用 A/B test、segmentation 等,針對不同性質的玩家投放適合的廣告。像是對於不太會玩的初階玩家,可以在遊戲卡關太久的時候,設計看完一個廣告就可以過關的機制,不僅客製化,也可以提供玩家更好的體驗。 「我的工作像是跟一群朋友聚會。」 當我們好奇問到 Rachel 在 Google 待了五年半,覺得最有趣的事情是什麼,他回答了很踏實溫暖的這句話。每一年在歐洲、美國、日本、韓國都有各式各樣的遊戲展,一年內有 3-4 次會在這樣的場合一直遇到同一群人。台灣的開發者注重產品優化、積極關注產業趨勢,Rachel 觀察,台灣的開發者很團結,讓每次 Google 舉辦的社群活動就像是一場同學會,也讓他的工作像是一直在跟朋友相處一樣,非常得愉快。雖然今年因為疫情的關係,許多 partners 無法實體見面,Rachel 仍然沒有停下腳步,而是嘗試各式各樣的方法和管道,持續與 partners 做溝通,像是直播、線上教學。例如,國外的開發者通常會在每年的一月造訪台北電玩展,認識台灣市場、與在地玩家訪談、了解當地的行銷代理商等。今年因應疫情無法實體參與,Rachel 就準備了內容扎實的影片,與這些外國 parters 分享台灣遊戲產業的洞察,以及若是準備進軍台灣應該要注意的事項,像是大中華區不同地方使用中文的習慣、因地制宜的定價策略等。儘管 Rachel 已經在 Google 已經任職超過五年,每天都還是有好多新鮮事在發生。 那些產業巨頭 L'Oréal、Google 教會我的事 1. 了解自己的優勢 唸行銷出身的 Rachel,畢業求職時,就如同許多行銷人的目標,將履歷投到了各家 FMCG 公司。對於 L'Oréal 這樣大型的國際企業來說,每個職缺的競爭都很激烈,而新鮮人基本上能力相差不多,因此在這種時刻,讓企業能對自己留下深刻的印象,可能就是勝出的關鍵。Rachel 分享,當時他為了面試「追求美」的 L'Oréal,捨棄了常見的制式黑色套裝,特別買了一件白色的西裝外套,而他到面試現場時,發現自己的策略果然奏效,成為了眾多面試者中突出的一位。"They can see you working in their company."掌握這個關鍵,試著把自己打扮成「已經在裡面工作的人」,絕對可以讓企業感受到你與他們的文化契合度。然而,如果改變外表這個嘗試就已經讓你覺得不自在,就必須認真考慮自己是否要繼續爭取這個工作,Rachel 想提醒大家跳脫框架思考:再好的公司,都不見得適合自己。除了在面試過程中找尋自我的定位,Rachel 也以自身的經歷,分享他如何傳遞自己的價值。在 L'Oréal 擔任 Retail Education Management Trainee 時,一開始他先到 YSL 的專櫃當了三個月的「櫃姐」。當時的 Rachel 才剛大學畢業,卻需要說服已經有十幾年資歷的櫃姐同事如何銷售產品、傳達公司對於第一線銷售人員的期待,就如同他在 Google 一樣,常常需要跟資歷比他深的同事合作,難免會覺得沒有自信。但是,越在這種時候,就越要找出自己的亮點,提供對方沒有的價值。以他在 Google 的角色為例,當然他的技術、開發能力遠遠不及本身就是工程師、設計師、PM 的 partner,但是他擁有更多的數據並能分析出有價值的資訊、掌握整個產業的趨勢也能提供別出心裁的 insight,這些都是他可以做得比對方更好的,也是他應該要引以為傲、好好運用的部分。 2. 保持良好的心態拆解問題 快消品本身的競爭非常激烈,也因此 L'Oréal 的步調很快速,每天都會看當天的業績數字,並即時實施促銷策略,不斷追求業績成長。在這樣的頻繁變動下,當時 Rachel 負責管理大概 8 家左右的 YSL 門市,每天至少會面臨 3-4 個臨時狀況,影響的程度可能會是門市當天沒有商品可以販售、沒有足夠的人手可以服務顧客。每當狀況發生時,必須要積極得解決、不能浪費任何時間沈溺在情緒中;有時遇到比較複雜的問題,也不要急著想要立刻想到完整的解決方案,最後在龐大的壓力、急迫的情緒中,做出不客觀的決定。Rachel 認為,有時候解決問題的方法並不難,但在發生的當下可能會因為緊張而沒辦法像平常一樣好好處理。此時我們需要靜下心來,將問題拆解成當下可以消化的層面,並用良好的心態踏出解決的第一步。 3. 樂於分享及回饋 無論是 L'Oréal、Google,Rachel 都結識了很多優秀的同事,同事們除了能力很強,也都非常樂於分享自己的經驗和提供協助。現在的人在一份工作待的時間已經比以前短很多,產業發展快速、競爭激烈的情況下,熟悉特定的產品或是善於經營同一群客戶,都已經不再能夠提供一個人在職場的絕對優勢,在日新月異的科技業尤為如此。Rachel 想起資深的同事曾給他建議,也就是在長遠的職涯中,必須持續思考兩件事: 這份工作可以帶給我什麼技能?我如何加強自己的個人品牌? 除此之外,也要時不時想想自己還可以為 tool box 增加什麼新技能。Rachel 分享,最近因為跟客戶的交流,他越來越覺得使用者體驗是一門重要的學問,也因此正在學習更多的 UIUX 知識。邁入職場 6 年多,歷經疫情和香港局勢的動盪,Rachel 也從過往「會持續懷疑曾經做過的決定」,到現在越來越能坦然面對過去的自己。因為有太多不可控的因素,長遠的計畫似乎意義不大,與其後悔以前做的決定,Rachel 將思辨的習慣轉為專注在當下,像是在做決定時,會更常用不同角色的角度去看問題,讓自己能看到更多以前可能忽略的部分,也能突破框架、有更彈性的思考。能有這樣的轉變,除了大環境帶來的反思,也跟一直以來受過許多人的幫助有關。Rachel 認為自己是幸運的,一路以來遇到的同事都有很多可以彼此學習的地方,也都相處得很融洽,不管是做為同事,還是作為朋友,都是他很珍惜的關係。因此,Rachel 加入了sofasoda 的「問問先輩」職場諮詢服務,希望可以將自己的經驗回饋給更多的人,讓大家的求職的路上都能給予彼此養分。有問題想要問 Rachel 嗎?前往「問問先輩」讓 Rachel 為你解答「產業現況、職場發展、履歷健檢、模擬面試」四個不同主題!我要發問🙋🏻更多人才的精彩分享,敬請鎖定 Cake 的《科技職涯》Podcast!《科技職涯》是由 Cake 創立的 Podcast 廣播節目,專門邀請在科技、數位和新創領域的工作者來分享職涯趣事及觀點,每週三固定更新,目前可以在Spotify、Apple Podcast、Google Podcast上收聽,歡迎追蹤
